Sanctuary Scotland
We’ve published our Gender and Ethnicity Pay Gap Report 2025 (PDF 1.7MB).
All companies with 250 or more employees must report each year how they pay men and women.
While there is no requirement to publish how we pay different ethnic groups, we choose to share this information as part of our commitment to being data-informed and open and transparent about inclusion.
This latest report is based on Sanctuary’s pay and bonus data as at the snapshot date of 5 April 2025.
Gender pay looks at the difference between average male and female earnings across a group of workers, regardless of the role they are in, while ethnicity pay looks at the earnings of different ethnic groups.
Gender pay gap
Our median gender pay gap for Sanctuary overall has fallen from 12.6% to 11.6%. This figure means that, on average, men earn 11.6% more than women.
The fall in our overall gender pay gap is due to a significant increase in pay for our lowest paying roles, which are largely held by women.
In common with many large UK employers, our analysis shows that where a gender pay gap persists, it is because there are more women in the lowest paying roles and fewer women in the highest paying roles.
We recognise this issue and remain committed to supporting women across our organisation to advance their careers, as well as proactively encouraging more women and men to consider roles beyond the stereotypes that may constrain their choices.
Ethnicity pay gap
For ethnicity pay, we report data for Sanctuary as a whole.
This year, our median ethnicity pay gap overall is 7.2%. This figure means that, on average, white employees earn 7.2% more than ethnic minority employees.
While this is an increase on last year, we are being careful about the conclusions we draw due to some gaps in the information we hold.
We recognise there is much more to understand and are taking action to improve our data, as well as working to further strengthen and develop our ethnicity data analysis.
Alongside this, we continue to work to ensure our recruitment practice is equitable and inclusive to all. This helps to ensure we attract and develop talented people from underrepresented groups, including ethnic minorities, into senior and leadership roles.
